Why and When Perceived Psychological Contract Breach Evokes Employee Destructive Voice: A Relative Deprivation Perspective

讲座简介:

This study investigates whether, why, and when perceived psychological contract breach (PCB) evokes employee destructive voice. Drawing from relative deprivation theory, we propose that PCB can elicit a stronger sense of relative deprivation, which in turn, induces more destructive voice. We also suggest that higher leader support can help mitigate the positive association between PCB and relative deprivation. Three time-lagged supervisor–subordinate matched studies were conducted. In Study 1, we tested and found the mediating role of relative deprivation in the relationship between PCB and destructive voice controlling felt obligation to the organization and feelings of violation. In Study 2, we replicated the findings from Study 1, and further investigated the moderating role of leader emotional support while controlling alternative mediating mechanisms (i.e., felt obligation to the organization and feelings of violation). Finally, Study 3 further investigated the mediating role of relative deprivation while controlling alternative mediators (e.g., unmet expectation, negative affect, and exchange unfairness with repeated measurements), and also examined the moderating role of leader support in general. Results support that relative deprivation provides an additional explanation for the consequence of PCB on employee destructive voice and the buffering effect of leader support. Our research offers new insights to unpack consequences of PCB.

林晓霜现任英国南安普顿大学商学院组织行为和人力资源讲师(助理教授),澳大利亚国立大学商学院博士毕业。林晓霜的研究聚焦于员工谏言与沉默,心理契约,谦卑性领导和公仆型领导。她的文章见诸于Leadership Quarterly, Journal of Business Ethics, International Journal of Human Resource Management等期刊,其谦卑性领导论文获2019AOM大会领导学小组最佳博士论文奖。林晓霜为多个管理学和产业心理学期刊评审论文,例如HRM, MOR,JBE,并于2017年被评为AOM大会最佳评审人。她目前主要教授本科项目中的领导学,战略人力资源管理,商业伦理等课程。
